A VP-level conversion where the training plan had to read like a performance plan
A healthcare operator brought in an executive to lead operations at VP level. The conversion was straightforward on eligibility and difficult on substance, because a training plan for a senior executive has to be credible to the executive as well as to the assessor.
Industry context
Healthcare operations leadership sits across clinical governance, facilities, service quality, regulatory compliance, and commercial performance. Executives arriving from adjacent sectors bring most of the general management capability and very little of the sector-specific regulatory and clinical-interface knowledge, which is exactly the gap that a structured conversion period addresses.
What changed and why CCP applied
The candidate was converting into healthcare operations from a different operating context. The competency gap was specific and identifiable, covering the regulatory environment, clinical stakeholder management, and healthcare-specific service quality frameworks, rather than general.
Our strategy
At VP level, a generic training plan is a liability. Nobody at that seniority will follow a document that reads like an induction schedule, and an assessor reading a VP-level plan that looks like an onboarding checklist will reasonably question whether it reflects real intent. The development plan was therefore built around the performance objectives the executive was actually being held to, with the competency development mapped onto those objectives rather than running alongside them. The initial performance period had defined, measurable outcomes, and the OJT structure was aligned to the same milestones.
OJT activities included
- Development plan structured around the executive’s actual performance objectives.
- Defined measurable outcomes across the initial performance period, with competency milestones aligned to the same schedule.
- Sector-specific regulatory and clinical-interface competencies identified as the substantive gap.
- Employment documentation and job description reconciled to the same scope as the development plan.
Outcome
- Role
- VP Operations
- Structure
- KPI-linked development plan across the initial performance period
- Application status
- Conversion progressed
- Strategic value
- A senior conversion supported by a plan the executive would actually use
Key takeaway
Senior conversions fail on plausibility, not eligibility. If the training plan is not something the executive would genuinely follow, it will not read as credible to anyone else either.
